A powertrain engineer who understood combustion, fuel systems and exhaust treatment had a career that more or less ran in a straight line. That line just bent sharply, and EV engineer recruitment in India is still catching up to the turn. A lot of companies are hiring as if it didn't.
India's EV numbers explain why the urgency is real. Electric vehicle sales are climbing fast, and according to NITI Aayog, the country is targeting a 30 percent share of electric vehicles in total vehicles sold by 2030. According to the Society of Indian Automobile Manufacturers (SIAM) EV Skill Gap Study, the introduction of EVs is expected to directly create about 200,000 jobs, yet India currently adds only about 15,000 EV-ready workers a year, roughly half of what the 2030 vision requires. The gap between those two numbers is the whole hiring problem, sitting in plain sight.
What makes this harder than a normal talent crunch is what's happening on the other side of the ledger. EV engineer recruitment in India isn't just short of people. It's competing for a pool that barely exists yet.
The Transition Cuts Both Ways
While EV demand climbs, traditional automotive roles are collapsing underneath it. Demand for ICE and powertrain designers has dropped somewhere between 50 and 62 percent over two years. That is not a slowdown, it is an obsolescence curve. Roles tied to engine design, combustion analysis and exhaust after treatment are squarely in the firing line.
So the sector faces a strange double bind. India's automotive industry is enormous, the auto component sector alone, according to the Press Information Bureau, Government of India, directly employs over 1.5 million people, and the vast majority of that wider workforce still sits in ICE centric activity. Only a small fraction is actually employed in EV roles today. The EV workforce India has built so far is tiny against the size of the broader auto sector and most of that broader sector is pointed at the wrong technology. The challenge is not simply finding new people. It is figuring out which of the existing ones can cross over and how far.
Not Every Skill Transfers, and That's the Trap
Here is the detail that wrecks a lot of hiring plans. As per the same SIAM study, 43 percent of the technical competencies between internal combustion engines and electric vehicles have little overlap, meaning new people have to be trained from scratch, while another 27 percent overlap enough that existing staff need real reskilling. The rest of the picture is the same story in different forms: a large share of EV work simply doesn't map onto what ICE engineers already know.
What that means in practice is that a mechanical engineer does not automatically become a battery engineer. Battery work demands electrochemistry knowledge that traditional mechanical training simply does not cover. Software defined vehicles need embedded systems depth that most ICE era engineers never built. The old "hire and train" reflex breaks down when the gap is this wide, because you are not topping someone up, you are rebuilding their foundation.
The smarter read is to map ICE skills to their EV equivalents rather than judging on job title. A powertrain engineer can often move toward power electronics or motor control. A calibration engineer can shift into vehicle controls or energy management. The transferable thread is usually adaptability and digital fluency, not the specific engine they used to work on. Where Demand Is Actually Concentrated

There is a genuine shortage of EV workforce in India, engineers who can design and integrate complex battery systems and an even sharper one for software people fluent in automotive specific protocols.
The competition makes it worse. Software driven cars mean automotive firms are now fighting IT and tech companies for the same embedded and software talent. Tech tends to win on flexibility, with automotive still running roughly 60 percent onsite roles, which puts auto companies at a structural disadvantage before the offer is even made.
Why EV Skills Hiring Keeps Stalling
Speed and money are both working against employers. Salaries in the sector have climbed for five straight years of double digit growth and niche EV roles like BMS, power electronics and ADAS sit at the top end. A company benchmarking against last year's numbers keeps losing offers it should win.
Geography matters too. A meaningful share of automotive hiring now happens outside the big metros, across emerging clusters like Sanand and Chakan. Companies that only look at Tier 1 cities are fishing in a smaller pond than they realise and missing electric vehicle talent India is actually producing in those newer hubs.
And then there is the reskilling math nobody wants to confront. Reskilling an existing engineer typically runs far cheaper than external recruitment, while preserving institutional knowledge. The firms that treat their ICE workforce as a liability rather than a transition pool are quietly burning their cheapest source of EV talent.
What a Smarter Approach Looks Like
The companies hiring well here share a few habits.
They screen for adaptive capacity. A candidate who has shown they can learn a new domain fast is worth more than one with a perfect but narrow ICE resume. Good automotive engineer recruitment now rests on skills mapping, which beats title matching every time.
They build internal transition pathways instead of only buying talent. Structured reskilling for mechanical engineers moving into battery work, or powertrain engineers shifting to electric drivetrains, fills roles that the open market simply cannot supply at the needed volume.
They move quickly and benchmark pay to current reality, because in a market this tight, a slow or underpriced offer is a lost one.
They widen the map, sourcing from Tier 2 and Tier 3 clusters where a lot of the new automotive workforce is actually being built.
