Why IT Hiring in India is Shifting from Credentials to Competencies
July 6, 2026India’s Semiconductor Talent Gap: How to Recruit VLSI & Chip Design Engineers
July 12, 2026Most global leadership teams approve a GCC in India the way they would approve a new warehouse. Pick a location, sign the lease, budget the headcount and set a go live date. The thinking behind it is usually sound on paper, lower cost base, strong engineering talent and time zone advantage for round the clock coverage. What gets left out of that plan is any real appreciation for how competitive GCC hiring in India has actually become, and how fast the market moves.
India is not a quiet back office market anymore. According to Nasscom , it is home to well over 1,700 Global Capability Centres, employing close to two million professionals and generating somewhere around 64 billion dollars a year, a number expected to nearly double by 2030. A report by NLB Services adds that the sector is on track to add four to four and a half lakh new jobs in just this year alone, with roughly a million more roles targeted by the end of the decade. This is not a labour pool you tap into quietly. It is a market where every serious global company is fishing in the same pond, often for the exact same fifty engineers with the exact same niche skillset. Having a global captive centre talent strategy that can fetch you those engineers is crucial.
Treating Compensation Like a Single National Number
One of the more common assumptions into early GCC planning is that pay in India works on something close to a flat scale. Set one number, apply it everywhere, done. It does not work that way and companies that plan around it usually find that out the expensive way, mid-hiring-cycle, when offers start getting declined.
Salary structures, talent density, hiring timelines and even attrition risk shift meaningfully from one city to another. What gets a strong candidate excited in Pune might land flat in Bengaluru, where competition for the same skillset is simply stronger. Tier 2 cities are increasingly attractive because they offer lower attrition and a real cost advantage, but only if the compensation strategy is built around that city's actual market, not copied wholesale from a metro benchmark or from what a similar role cost back home.
Rushing Leadership Hires Because the Launch Date Is Already Set
Here is a pattern that shows up again and again. A GCC gets greenlit, a launch timeline gets locked in, often driven by a board update or an investor commitment and suddenly the leadership search that should take four to five months gets squeezed into six or eight weeks.
The problem is not ambition. It is what that compression actually produces. A rushed search pulls almost entirely from the active job market, people who are already looking, already in the pipeline, already easy to reach. It rarely reaches the people who would actually move the needle, the ones currently doing well where they are and not browsing job boards. This is one of the most common GCC recruitment mistakes in India. Traditional executive search in India typically runs 120 to 150 days for senior GCC roles. Compress that artificially and you are not hiring faster, you are hiring from a smaller, weaker pool and calling it speed.
There is a compensation angle involved in this too. GCC leadership pay in India has moved up over the past few years because GCCs are now competing with each other for the same senior talent and partly because more India based leaders are getting promoted into genuinely global roles. Companies still benchmarking against what a similar role cost back in 2021 or 2022 are routinely coming in twenty to thirty percent under market without realising it, then wondering why their shortlist keeps falling through.
Hiring Against a Job Title Instead of Against Actual Skills
This one is subtle and probably the most expensive mistake on this list. Two people can hold the exact same job title, "senior data engineer," "platform architect," whatever it is and have meaningfully different skill sets underneath that label. Job descriptions tend to lag behind how fast the work itself is changing. A title that meant one thing eighteen months ago might describe a completely different set of expected capabilities today.
GCCs that hire purely against the job description end up assembling teams that look complete on an org chart but do not actually function the way leadership expected. The smarter approach and the one that is gaining ground fast among GCCs that are scaling well, is evaluating candidates on demonstrated skill, learning agility and how they actually solve problems, not just whether their resume matches a template.
Flying Blind on Data
This might be the most uncomfortable finding in recent industry research. Roughly half of all GCC hiring in India without any predictive analytics or real data driven intelligence behind them. No single stage in the hiring funnel, sourcing, screening, interviewing and offer acceptance clears a fifty-one percent effectiveness rate across the sector on average.
Organisations that do invest in data led hiring and talent intelligence are seeing measurably better outcomes, in some cases up to thirty percent stronger results, particularly for niche and high demand roles. The gap between GCCs that treat hiring as a strategic, measured discipline and those that treat it as a reactive scramble is widening every quarter, not narrowing.
Underestimating How Long Niche Roles Actually Take
AI engineers, cloud architects, platform specialists, cybersecurity leads, these are not roles you fill on a standard hiring timeline anymore. According to Nasscom, the talent gap for niche skills like cybersecurity, data science and AI could widen to as much as seventy percent, and these roles consistently rank among the hardest and slowest to fill. A leadership team that plans its GCC build out on generic hiring timelines will hit a wall right around the point where the most critical roles are supposed to be filled.
What This Actually Means for Companies Building GCC Teams Right Now
None of this is a case against building a GCC in India. The case for it is, if anything, stronger than it has ever been. But the companies getting genuine value out of their India centres are the ones treating GCC team building in India as a core part of the strategy, not an afterthought bolted onto a real estate and infrastructure plan.
That means budgeting realistic timelines for senior and niche hires instead of compressing them under launch pressure. It means pricing compensation city by city and not countrywide. It means evaluating people on what they can actually do, not just what their title claims. And it means investing in the data and intelligence layer of hiring early, rather than discovering eighteen months in that half the hiring decisions were made on instinct. It also means partnering with the right GCC recruitment agency to build your talent pipeline the right way.
A GCC succeeds or struggles based on the people inside it. Full stop. Get the talent strategy right from the start and everything else, the cost savings, the time zone advantage, the access to a deep engineering market, actually delivers on its promise. Get it wrong and you have built an expensive office with an empty org chart and a leadership team wondering why the centre is not performing the way the business case said it would.
