Building GCC Teams in India: The Talent Strategy Global Captive Centres Are Getting Wrong
July 9, 2026Why IT Hiring in India is Shifting from Credentials to Competencies
There was a time when an IT resume was enough to get opportunities. The right college name stamped on top, a great CGPA and a few certifications. Get these right and the interview was almost a formality. That era is fading fast and anyone still hiring this way in 2026 is limiting their chances to find the best talent.
IT hiring in India is not the same as it used to be. Recruiters today are not asking "where did you study" so much as "what can you actually build, fix or ship." The credential vs competency hiring debate isn't really a debate anymore. Competency won and degrees are settling into a supporting role rather than the lead.
The Resume Stopped Being the Whole Story
Walk into any tech hiring conversation right now and you'll hear the same complaint and that is- a degree doesn’t show whether someone can fix real problems or think through technical challenges at work. A first class engineering degree from a decade old curriculum says very little about whether a candidate understands cloud native architecture or has touched a GenAI pipeline.
Employers noticed. According to a survey by Indeed, somewhere around over 51% of Indian employers now openly admit they prefer skills over degrees when making hiring calls. That is not a niche trend tucked away in startups either. It is happening across product companies, GCCs and even traditional IT service companies that give more importance to degrees and college backgrounds
What Replaced the Degree Filter
Coding assessments, take-home projects and live problem solving rounds where a candidate has to think out loud instead of recite. These are not new tools, they are a very important step in the hiring funnel. A fresher from a tier 3 college who can confidently navigate a system design question now outshines a graduate showing off on brand name alone.
Part of this shift comes down to what the work itself demands. GenAI, cloud modernisation and cybersecurity are not slow-burn skills you pick up over a four year syllabus. They move fast, sometimes faster than the people teaching them. Companies scaling their Global Capability Centres into genuine product and engineering hubs need people who already speak the language of the tools, not people who studied the theory five years ago and never touched a real deployment.
Tech Talent in India Is Getting Reassessed, Literally
India's broader employability numbers tell a similar story. According to the Press Information Bureau, Government of India, the country's overall employability has climbed steadily, rising from around 34% to over 51% in the last decade. This is improving every year because candidates' skills are matching job requirements better. Tech talent in India is not shrinking, it is just being measured differently now with practical ability instead of paper qualifications.
There is also an interesting effect happening here. When skills become the main factor, location becomes less important. A great engineer working in a smaller city can now compete with someone sitting in Bangalore or Pune, because the assessment is testing the work, not the address on the resume. For IT recruitment India wide, that has opened up talent pools that used to get ignored because of their location.
So Where Does That Leave Recruiters and Job Seekers?
For IT recruiters and IT recruitment agencies, the message is fairly blunt that a credential first screening process is now a very important step. It filters out exactly the people who would perform well and lets through candidates who look good on paper but stumble the moment a real problem shows up. Competency based hiring does take more upfront work. Someone has to design the right assessments and build interviews that actually involve thinking instead of memory.
This shift is honestly good news for the candidates. There's no more hiding behind a strong transcript. But there is also no more being locked out because you went to a less famous college or took a non traditional path into tech. What you have built, what you have shipped and what you can explain under pressure, that is the new currency.
The Bigger Picture
None of this means degrees are worthless. They still signal discipline, foundational knowledge and a baseline of commitment. Degrees still matter, but they are no longer the main deciding factor. What matters more is proven skills measured directly rather than assumed from qualifications alone.
IT hiring in India is maturing which makes markets tend to get more honest about what actually predicts performance. Credentials told employers where you had been. Degrees show where you studied, but skills show what you can actually do. In a fast changing industry, what you can do matters more.
